‌‌تأثیر ویژگی‌های شغل بر قصد ترک شغل: نقش میانجی‌‌گر فرسودگی عاطفی و خشنودی شغلی

چکیده

انگیزش، نیرویی درونی است که جهت، شدت و پایداری رفتار فردی را تحت تأثیر قرار می‌دهد. گرچه به نظر می‌رسد وجود انگیزش، تضمینی برای عملکرد بالا یا موفقیت نیست، اما به‌طور حتم فقدان آن به مشکلات بلند‌مدت، همچون، از دست رفتن علاقه و انگیزه مؤثر سرمایه‌های انسانی منجر می‌شود. در این پژوهش هدف اصلی بررسی عوامل انگیزشی مؤثر بر قصد ترک شغل 80 کارمند دانشور (خبره و متخصص) یک شرکت فنی تخصصی، براساس نظریه انگیزش درونی مبتنی بر الگوی ویژگی‌های شغل بود. برای جمع‌آوری داده‌ها از پرسشنامه‌های قصد ترک شغل، فرسودگی عاطفی، خشنودی شغلی و ویژگی‌های شغل استفاده شد. تحلیل داده‌ها با استفاده از الگویابی معادلات ساختاری (SEM) انجام گرفت. نتایج نشان دادند که الگوی پیشنهادی پژوهش برازش مناسبی با داده‌ها دارد و ویژگی‌های شغل با میانجی‌گری کامل خشنودی شغلی و فرسودگی عاطفی بر قصد ترک شغل تأثیر دارند.

چکیده [English]

Motivation refers to an internal force that Influences the direction, intensity, and persistence of an individual’s behavior. Low levels of work motivation leads to a sense of helplessness, depressed mood, and low levels of goal-directed action. This research was designed to investigate the effect of job characteristics (JCM) on turnover intention regarding the mediating role of job satisfaction and emotional exhaustion, in 80 knowledge worker of a technical equipment company. The participants completed job characteristics, turnover intention, job satisfaction and emotional exhaustion questionnaires. Structural equation modeling (SEM) through AMOS 18 was used for data analysis. The results indicated that, there was a significant relationship between job characteristics and turn over intention with full mediating role of job satisfaction and emotional exhaustion.
