بررسی ویژگیهای روانسنجی مقیاس شغل خوب و انطباقی
با توجه به اینکه کارکنان به دنبال مشاغلی هستند که در آن امکانات اولیه مرتبط با زمینه شغلی را دارا باشد و حق انتخاب و استقلال داشته باشند، هدف از این پژوهش بررسی ویژگیهای روانسنجی مقیاس شغل خوب و انطباقی دافی و همکاران در کارکنان بیمارستان مشهد بود تا این مسئله مورد بررسی قرار گیرد. بدین منظور نمونهای شامل 180 نفر از کارکنان به روش نمونهگیری در دسترس انتخاب شدند و پرسشنامههای شغل خوب و انطباقی دافی و همکاران، حمایت اجتماعی ادراکشده زیمن، سازگاری شغلی بل و خشنودی شغلی تسو و ایگان را تکمیل کردند. بررسی همسانی درونی سؤالات پرسشنامه با روش آلفای کرونباخ و همبستگی هر سؤال با نمره کل آزمون نشان داد سؤالات این مقیاس از همسانی درونی قابل قبولی برخوردارند. بهمنظور بررسی روایی مقیاس شغل خوب و انطباقی از چند روش استفاده شد. اول تحلیل عامل اکتشافی با روش مؤلفههای اصلی و چرخش واریماکس، مطابق با انتظار نشان داد که 15 ماده پرسشنامه شغل خوب و انطباقی روی پنج عامل شرایط کار ایمن، دسترسی به امکانات بهداشتی، پرداختی مناسب، اوقات فراغت و ارزشهای مکمل بار میگذارند. دوم، تحلیل عاملی تأییدی نشان داد روی هر پنج عامل بهطور مجزا سه ماده بهطور معنیداری بار گذاشتند و مدل پنج عاملی برازش خوبی با دادهها دارد. سوم، نتایج حاصل از بررسی روایی همگرا نشان داد میان نمره کل مقیاس و نمرات خردهمقیاسهای شرایط کار ایمن، دسترسی به امکانات بهداشتی، پرداختی مناسب، اوقات فراغت و ارزشهای مکمل همبستگی مثبت وجود دارد. همچنین، همبستگی مقیاس شغل خوب و انطباقی با خشنودی شغلی (59/0)، سازگاری شغلی (26/0) و حمایت اجتماعی (30/0) محاسبه شد. نکتهای که باید به آن توجه کرد این بود که خود مقیاس شغل خوب و انطباقی در محیط کار میتواند بهتر پنج عامل شرایط کار ایمن، دسترسی به امکانات بهداشتی، پرداختی مناسب، اوقات فراغت و ارزشهای سازمانی را پیشبینی کند. در مجموع یافتههای پژوهش نشان دادند که مقیاس شغل خوب و انطباقی همسان با پژوهشهای انجامشده در غرب از پنج عامل تشکیل شده است و از روایی و پایایی قابل قبولی برخوردار است. در نتیجه میتوان از این پرسشنامه برای سنجش این سازه در کارکنان ایرانی استفاده کرد.

اثر سرمایه روانشناختی بر عملکرد شغلی و بهزیستی روانشناختی: نقش میانجی رشد روانشناختی در کار
هدف پژوهش حاضر بررسی اثر سرمایه روانشناختی بر عملکرد شغلی و بهزیستی روانشناختی از طریق نقش واسطهای رشد روانشناختی در کار بود. جامعه پژوهش کارکنان شرکت ملّی مناطق نفتخیز جنوب منطقه اهواز در سال 1398 را در بر میگیرد که از این میان تعداد 418 نفر به روش نمونهگیری تصادفی طبقهای انتخاب شدند. دادههای پژوهش با استفاده از پرسشنامههای سرمایه روانشناختی لوتانز و همکاران، رشد روانشناختی در کار پوراث و همکاران، عملکرد شغلی ویلیام و آندرسون، و بهزیستی روانشناختی دینر و بیسواس-دینر جمعآوری گردید. طرح پژوهش از نوع همبستگی از طریق الگویابی معادلات ساختاری (SEM) بود. ارزیابی الگوی پیشنهادی با استفاده از نرمافزارهای SPSS-25 و AMOS-24 صورت گرفت. جهت آزمودن اثرات واسطه ای نیز از روش بوت استراپ استفاده شد. نتایج مطالعه نشان داد که الگوی پیشنهادی از برازش خوبی با دادهها برخوردار است. یافتههای پژوهش حاکی از تأیید اثرات مستقیم سرمایه روانشناختی و رشد روانشناختی در کار بر عملکرد شغلی و بهزیستی روانشناختی بود. همچنین اثر مستقیم سرمایه روانشناختی به رشد روانشناختی در کار مورد تأیید قرار گرفت. یافتههای مربوط به فرضیههای غیرمستقیم نشان دهنده تأیید نقش واسطهای متغیر رشد روانشناختی در کار در رابطه بین سرمایه روانشناختی و پیامدهای عملکرد شغلی و بهزیستی روانشناختی بود. با توجه به نتایج این تحقیق، تمرکز بر حالات فردی نیروی انسانی در محیط کار منجر به ارتقاء عملکرد شغلی و بهزیستی روانشناختی میگردد، لذا اقداماتی جهت افزایش سرمایه روانشناختی و رشد روانشناختی در کار در قالب برنامههای آموزشی به سازمان توصیه میشود.

محیطِ در حال تغییر و دگرگونی، سازمانها را ملزم به توجه به خلاقیت و نوآوری میکند. سازمانها باید به طور مداوم خلاق باشند تا بتوانند مزیت رقابتی داشته باشند. هدف تحقیق حاضر بررسی عوامل مؤثر بر خلاقیت به روش فراتحلیل در سازمانهای ایرانی است، تا از این طریق بتوان با یکپارچهسازی پژوهشهای مجزای انجامشده در زمینه خلاقیت، عوامل مؤثر بر آن را شناسایی و اندازه اثر هریک از عوامل و میزان همگنی مطالعات انجامشده را مشخص نمود. روش پژوهش، فراتحلیل است. بدین منظور از نرمافزار CAM2 استفاده شده است. در جستجوی اولیه با معیارهای ورود سال پژوهش و زبان پژوهش از پایگاههای داده مورد بررسی 1687 سند مرتبط با موضوع یافت گردید. پس از آن، با معیارهای درونگنجی 170 پژوهش گزینش و در فرایند فراتحلیل وارد شده است. یافتههای پژوهش نشان داد که در سطح اطمینان 95 درصد عوامل سازمانی تأثیر معنیداری بر خلاقیت سازمانی داشته و توانسته 52/0 درصد از تغییرات خلاقیت سازمانی را تبیین کند. همچنین، نتایج آزمون ناهمگونی نشاندهنده آن بود که بین مطالعات مورد بررسی ناهمگنی وجود دارد که به همین جهت از اندازه اثر تصادفی استفاده شد. نمودار قیفی نیز حاکی از آن است که خطای استاندارد پایین و سوگیری نسبتاً کم است، که درواقع بیانگر توزیع نرمال و تصادفی است و خطای مشاهدهشده نیز ناشی از انواع اریب احتمالی میباشد. نتایج این پژوهش نشاندهنده آن بود که از میان متغیرهای بررسیشده فرهنگ بوروکراسی، فرهنگ سلسله مراتبی، پیچیدگی شغل، راهبرد رفتارمحور، تفویض اختیار با مقدار معنیداری P>0.05، بدون تأثیر بر خلاقیت سازمانی گزارش شده است. همچنین متغیرهای استراتژی و سیاستهای دانشمحور و فرهنگ قبیلهای با اندازه اثرهای 65/0 و 63/0، بیشترین درصد تغییرات خلاقیت در سازمانهای ایرانی، و متغیر رهبری عملگرا با اندازه اثر 17/0 کمترین درصد تغییرات خلاقیت در سازمانهای ایرانی را تبیین کرده است. نتایج نشان میدهد تلاش برای بهبود فرهنگ سازمانی به ویژه غنیسازی فرهنگ قبیلهای و همچنین تدوین استراتژیهای مدیریت دانش سازمانی و برنامهریزی برای اجرای این استراتژیها تأثیر قابل توجهی بر توسعه خلاقیت سازمانی در سازمانهای ایرانی خواهد داشت.

شناسایی عوامل توانمندساز سرمایه انسانی در رابطه با ارتقای عملکرد سازمانهای فرهنگی
کارکنان سازمانهای فرهنگی دارای ویژگیهایی هستند که آنها را از سایر کارکنان مجزا کرده لذا، بالندگی سرمایه انسانی در آنها نیاز به مدل خاصی دارد. تحقیق حاضر با هدف شناسایی تمهای کلیدی بالندگی سرمایه انسانی برای توانمندسازی کارکنان بهمنظور تعالی سازمانهای فرهنگی، تعیین ارزش و اولویت هر تم انجام شد. این تحقیق بهصورت آمیخته انجام گردید. مرحله کیفی از روش تحلیل محتوای کیفی منابع و مقالات ارائهشده در سالهای 2014 و 1393 به بعد انجام شد. مرحله کمی از روش دلفی فازی که جامعه آماری آن را تعداد 50 نفر از استادان، مدیران و کارشناسان فرهنگی تشکیل داده، و حجم نمونه برابر 12 نفر واجدین شرایط دلفی بودند، انجام شد. بخش کیفی بر اساس مراحل تحلیل محتوای کیفی و کدگذاری و مقولهبندی دادهها انجام شد. در بخش کمی نتایج حاصل از تحلیل محتوا بهصورت دلفی فازی در معرض نظرات خبرگان قرار داده شد، با تکنیکهای فازیِ مثلثی مورد تجزیهوتحلیل قرار گرفت و اولویتبندی گردید. نتایج بیانگر این است که نگاه به توسعه سرمایه انسانی در سازمانهای فرهنگی باید به سمت کارکنان فرهنگی تغییر جهت دهد. تمهای بهدستآمده برای توسعه سرمایه انسانی به ترتیب اولویت عبارت از شرایط عمومی کارکنان (انگیزشی) با مقدار قطعی 8 از 10، فرهنگ سازمانی با مقدار قطعی شده 92/7 از 10، هوش اخلاقی با امتیاز 56/7 از 10، هوش فرهنگی با 92/6 از 10 و هوش معنوی با مقدار 27/6 از 10 هستند. مقولههای شرایط عمومی عبارت است از: برنامهریزی منابع انسانی، ویژگیهای فردی، قابلیتهای شغلی، شرایط سازمانی و فنون مدیریتی. فرهنگ سازمانی شامل مقولههای: رسالت، سازگاری، درگیر شدن، انطباقپذیری، فاصله قدرت، ابهامگریزی، آیندهنگری، فردگرایی/ جمعگرایی، اجتناب از زیادهروی، زنانگی/ مردانگی و نمادسازی. مقولههای هوش اخلاقی؛ همدردی و هوشیاری، رفتار منصفانه و خودکنترلی، توجه و احترام، مهربانی و صبر و بردباری است. هوش فرهنگی شامل مقولههای؛ انگیزشی- احساسی، فراشناختی، شناختی و رفتاری است و مقولههای هوش معنوی عبارت از؛ خودآگاهی، خودانگیختگی، چشمانداز محوری، کلنگری، نوعدوستی، استقبال از تفاوت، استقلال رأی، تواضع و فروتنی، طرح چراهای بنیادی، توانایی تغییر چارچوب ذهنی و حس تعهد به رسالت سازمان است.

بررسی نگرشهای شغلی کارکنان شرکت پالایش گاز بیدبلند و ارایه راهکارهایی برای بهبود آنها: یک مطالعه کیفی
دانستن اصول رفتار سازمانی برای مدیران اهمیت دارد. یکی از مبانی مدیریت در سازمانها داشتن اطلاعات درباره نگرشهای کارکنان میباشد. نگرش کارکنان بر عملکرد آنها تأثیر میگذارد. نگرشهای شغلی کارکنان و مدیریت آنها میتواند منافع زیادی برای سازمان داشته باشد، زیرا نگرشها معمولاً یکی از پیشبینیکنندههای اساسی رفتار هستند. نگرش شغلی، نوعی احساس فرد نسبت به شغلش است که ناشی از عواملی مانند ماهیت شغل، عوامل سازمانی، عوامل محیطی و نیز عوامل فردی است. نگرشهای اصلی و مهمی که در تحقیق حاضر به آنها پرداخته میشود شامل: خشنودی شغلی، دلبستگی شغلی، تعهد سازمانی و حمایت سازمانی ادراکشده هستند. از این رو، هدف تحقیق حاضر بررسی کیفی وضعیت موجود نگرشهای شغلی در بین کارکنان شرکت پالایش گاز بیدبلند است. جامعه آماری تحقیق کلیه مدیران و کارکنان رسمی، قراردادی و پیمانی شرکت پالایش گاز بیدبلند بود که تعداد 50 نفر از آنها با روش گلوله برفی مورد بررسی قرار گرفتند. ابزار جمعآوری دادهها مصاحبههای نیمهساختاریافته بود. به منظور تجزیه و تحلیل دادهها از تحلیل محتوای کیفی استفاده شد. نتایج تجزیه و تحلیل نشان داد که در مجموع 4 متغیر، 20 بُعد و 27 مؤلفه برای چهار نگرش شغلی مورد بررسی حاصل شد. تعداد 8 بُعد و 15 مؤلفه برای متغیر خشنودی شغلی؛ تعداد 3 بُعد و 3 مؤلفه برای متغیر تعهد سازمانی؛ تعداد 5 بُعد و 5 مؤلفه برای متغیر حمایت سازمانی ادراکشده و تعداد 4 بُعد و 4 مؤلفه برای متغیر دلبستگی شغلی بهدست آمد. با توجه به اینکه نگرشهای شغلی بر رفتارهای کارکنان در سازمانها تأثیر میگذارد، با شناخت نگرشهای شغلی میتوان از بسیاری از رویدادهای شغلی مانند فرسودگی شغلی، بیعلاقگی، سوء رفتارهای مختلف و درنهایت جابجایی و ترک شغل جلوگیری کرد و این برای مدیران سازمانها بسیار مفید است.

رابطه هوش هیجانی با کارآفرینی سازمانی: نقش میانجی اشتیاق شغلی
امروزه کارآفرینی سازمانی به سرعت در حال تبدیل شدن به یک سلاح قدرتمند برای بسیاری از سازمانها بهمنظور ایجاد مزیت رقابتی میباشد. پژوهش حاضر به بررسی رابطه هوش هیجانی و کارآفرینی سازمانی با توجه به نقش میانجی اشتیاق شغلی پرداخته است. این پژوهش توصیفی از نوع همبستگی است. کلیه کارکنان شرکت نفت فلات قاره ایران به تعداد 1100 نفر جامعه آماری پژوهش را تشکیل میدهند که 285 نفر از آنها با استفاده از روش نمونهگیری تصادفی طبقهای، بهعنوان نمونه آماری انتخاب شدند. ابزار تحقیق شامل پرسشنامههای استاندارد اشتیاق شغلی سلانوا و شوفیلی (2002)، کارآفرینی سازمانی مارگاریت هیل (2003) و هوش هیجانی افزلور و ماینورس (2003) بود. برای بررسی روایی پرسشنامهها از ضرایب روایی همگرا و واگرا استفاده شد .پایایی پرسشنامهها با استفاده از ضریب آلفای کرونباخ محاسبه شد. برای تجزیه و تحلیل دادهها از نرمافزار PLS و الگویابی معادلات ساختاری استفاده گردید. نتایج تحقیق نشان داد که بین هوش هیجانی با کارآفرینی سازمانی و اشتیاق شغلی رابطه وجود دارد. بین کارآفرینی سازمانی و اشتیاق شغلی نیز رابطه معنیدار بود. همچنین، نتایج نشان داد که رابطه غیرمستقیم کارآفرینی سازمانی از طریق اشتیاق شغلی با هوش هیجانی از رابطه مستقیم آن بیشتر است. لذا میتوان نتیجه گیری کرد که با توجه به رابطه هوش هیجانی با کارآفرینی سازمانی و با در نظر گرفتن تأیید نقش واسطه ای اشتیاق شغلی، مدیران می توانند با توجه هرچه بیشتر به اشتیاق شغلی کارکنان شرایط لازم را برای کارآفرینی سازمانی فراهم سازند.

اثر هوش هیجانی بر بهرهوری منابع انسانی با توجه به نقش میانجی ترومای سازمانی
هدف این پژوهش بررسی اثر هوش هیجانی بر بهرهوری منابع انسانی با نقش متغیر میانجی ترومای سازمانی بود که به روش پیمایشی و مبتنی بر الگویابی معادلات ساختاری با استفاده از نرمافزار SMART PLS انجام شد. برای جمعآوری دادهها از پرسشنامههای استاندارد هوش هیجانی وانگ و لو (2000)، ترومای سازمانی دیهیمپور و دولتی (1398) و بهرهوری نیروی انسانی هرسی و گلد اسمیت (1980) استفاده شد. جامعه آماری پژوهش را کلیه کارکنان سازمان بنادر و کشتیرانی چابهار تشکیل دادند . از این جامعه، با استفاده از روش نمونهگیری تصادفی ساده 103 نفر بهعنوان نمونه انتخاب شدند. جهت تعیین پایایی پرسشنامهها از روش های آلفای کرونباخ و پایایی ترکیبی و جهت تأیید روایی آنها نیز از روایی واگرا و همگرا استفاده شد. نتایج نشان داد هوش هیجانی بر ترومای سازمانی اثر منفی (57/0-) و بر بهرهوری منابع انسانی اثر مثبت (30/0) دارد. اثر منفی ترومای سازمانی نیز بر بهرهوری منابع انسانی مورد تأیید قرار گرفت (28/0-). اثر غیرمستقیم هوش هیجانی بر بهرهوری منابع انسانی از طریق نقش میانجیگر ترومای سازمانی نیز تأیید شد (01/0p<). با توجه به نتایج پژوهش، متغیر هوش هیجانی در کارکنان جهت بالا رفتن بهرهوری منابع انسانی از اهمیت بالایی برخوردار است. ضمن این که، توجه به هوش هیجانی کارکنان برای جلوگیری از اثرات مخرب ترومای سازمانی مهم و حائز اهمیت میباشد.

اثربخشی مشاوره کارراهه با رویکرد روایت درمانی برانطباقپذیری کارراهه، اهمال کاری وکیفیت زندگی کاری
هدف اصلی این پژوهش بررسی اثربخشی مشاوره شغلی با رویکرد روایتدرمانی بر انطباقپذیری کارراهه، اهمالکاری و کیفیت زندگی کاری در کارکنان آموزش و پرورش استان اصفهان بود. روش پژوهش نیمهآزمایشی از نوع پیشآزمون، پسآزمون با گروه گواه بود. جامعه آماری پژوهش کلیه کارکنان آموزش و پرورش استان اصفهان در سال تحصیلی 13۹۹ به تعداد 140 نفر بودند. 30 نفر از کارکنان به روش نمونهگیری در دسترس انتخاب و به صورن تصادفی به دو گروه آزمایش و گواه گمارده شدند. گروه آزمایش به مدت هفت جلسه 60 تا 90 دقیقهای در گروه مشاوره کارراهه با رویکرد روایتدرمانی شرکت کردند. متغیرهای پژوهش با پرسشنامههای انطباقپذیری مسیر شغلی ساویکاس و پورفیلی (2012)، اهمالکاری تاکمن (1991) و کیفیت زندگی کاری والتون (1973) مورد سنجش قرار گرفتند. دادهها با آزمون تحلیل کوواریانس چندمتغیری با استفاده از نرمافزار SPSS-24 تحلیل گردید. نتایج نشان داد که آموزش مشاوره کارراهه با رویکرد روایتدرمانی میزان اهمالکاری را کاهش و میزان انطباقپذیری و کیفیت زندگی کاری را افزایش داد. نتایج این پژوهش حاکی از آن است که اجرای مشاوره شغلی با رویکرد روایتدرمانی میتواند سبب افزایش عملکرد شغلی و بهرهوری کارکنان سازمانها شود. پیشنهاد میگردد مراکز آموزش عالی و ادارات استفاده از مبانی مشاوره کارراهه مبتنی بر رویکرد روایت درمانی را در برنامههای آموزشی کارکنان خود جای دهند، این امر میتواند بر کاهش اهمالکاری، افزایش انطباقپذیری مسیر شغلی و کیفیت زندگی کاری تأثیرگذار باشد.

اثر مهارتهای شغلی بر خشنودی شغلی با نقش میانجیگر فرسودگی شغلی
خشنودی شغلی نگرشی است که موجب بهبود بهرهوری، افزایش انگیزه و توانمندی کارکنان میشود، لذا شناخت عوامل مؤثر بر آن و توجه به مهارت شغلی میتواند زمینه افزایش خشنودی شغلی را فراهم نماید. هدف از پژوهش حاضر بررسی تأثیر مهارت شغلی بر خشنودی شغلی با نقش میانجی فرسودگی شغلی میباشد. جامعه آماری این تحقیق شامل کارکنان اقماری دکلهای حفاری 61 و 69 فتح متعلق به شرکت ملی حفاری ایران بود. با استفاده از روش نمونهگیری تصادفی ساده، 109 نفر انتخاب شدند. ابزار جمعآوری دادهها با استفاده از پرسشنامههای استاندارد بوده است. جهت سنجش روایی از آزمون روایی محتوایی و روایی سازه و برای سنجش پایایی نیز از آزمونهای آلفای کرونباخ و پایایی ترکیبی در نرمافزار پی.ال.اس استفاده گردید. یافتهها رابطه مهارت شغلی با خشنودی شغلی و فرسودگی شغلی و رابطه فرسودگی شغلی با خشنودی شغلی را تأیید کرد. همچنین، یافتهها حاکی از آن بود که مهارت شغلی از طریق نقش میانجیگر فرسودگی شغلی، بر خشنودی شغلی کارکنان ملی حفاری ایران اثر غیرمستقیم دارد. نتایج پژوهش بیانگر آن است که با توجه به مشخص شدن رابطه بین خشنودی شغلی با فرسودگی شغلی و مهارت شغلی، مدیران برنامههایی جهت افزایش خشنودی شغلی کارکنان و احساس خودکارآمدی اجرا نمایند و زمینه کاهش فرسودگی شغلی را فراهم نمایند.

پژوهش حاضر با هدف بررسی تأثیر قلدری سازمانی بر تنهایی کارکنان با نقش میانجی سرپرستی استثمارگر و باجگیری عاطفی انجام شده است. این مطالعه از لحاظ هدف کاربردی، از نوع توصیفی و با روش پیمایشی انجام شده است. اعضای نمونه در این مطالعه 212 نفر از کارکنان سازمانهای ورزشی سمنان بود که به روش نمونهگیری در دسترس انتخاب شدند. به منظور تحلیل دادهها، روش حداقل مربعات جزئی و نرمافزار Smart PLS 2 مورد استفاده قرار گرفت. جهت سنجش روایی از روایی همگرا بهره گرفته شد و به منظور محاسبه پایایی، آلفای کرونباخ مورد استفاده قرار گرفت و ضریب آن برای تمام سازههای پژوهش بیشتر از 7/0 گزارش شد. نتایج نشان دادکه قلدری سازمانی با ضریب مسیر 44/0 اثر مثبت و معنیداری بر احساس تنهایی کارکنان در سازمان دارد. همچنین، اثر مثبت و معنیداری میان متغیرهای قلدری سازمانی با سرپرستی استثمارگرایانه با ضریب مسیر 64/0 و باجگیری عاطفی با ضریب مسیر 50/0 وجود داشت. علاوه بر این، سرپرستی استثمارگر و باجگیری عاطفی بهترتیب با ضریب مسیر 42/0 و 38/0 اثر مثبت و معنیداری بر احساس تنهایی در سازمان داشتند. همچنین، سرپرستی استثمارگرایانه و باجگیری عاطفی نقش میانجیگر را بین قلدری سازمانی و احساس تنهایی در سازمان ایفا کردند (01/0p<). در صورتی که در یک سازمان قلدری رواج داشته باشد، سرپرستی استثمارگر و باجگیری عاطفی بیشتری از سوی مدیران مشاهده خواهد شد و این امر به نوبه خود منجر به احساس تنهایی کارکنان در سازمانهای ورزشی میگردد. از سوی دیگر چنانچه مدیران در سازمانهای ورزشی رفتارهای مبتنی بر اعتماد و احترام نسبت به کارکنان داشته باشند، به دنبال باجگیری عاطفی از زیردستان خود نخواهند بود و سرپرستی سازمانی در جهت بهبود عملکرد و بهرهوری کارکنان خواهد بود و بدین ترتیب ارتباطات مؤثرتری میان کارکنان شکل میگیرد که این امر به نوبه خود میتواند از احساس تنهایی کارکنان در سازمانهای ورزشی بکاهد.

اثر استرس شغلی بر التزام شغلی: نقش تعدیلگر تابآوری در پرستاران
پرستاران به دلیل ویژگیهای کار پرستاری مانند نوبتکاری و تغییرات غیرقابلپیشبینی وضعیت بیمار، استرس شغلی بالایی را تجربه میکنند. تغییرات مکرر و گسترده در بیمارستانها میتواند صدمهای به پرستاران وارد کند و باعث خستگی ناشی از تغییر شود که تا حد زیادی مورد غفلت واقع شده و کمتر موردپژوهش قرارگرفته است. هدف از این پژوهش بررسی نقش تعدیلگری تابآوری در رابطه بین استرس شغلی و التزام شغلی در پرستاران بیمارستان الزهرا (س) شهر اصفهان بود. روش تحقیق حاضر، تحقیق توصیفی از نوع پیمایشی- همبستگی بود. جامعه آماری شامل 1700 نفر از پرستاران بیمارستان الزهرا (س) شهر اصفهان بود که بر اساس روش مونتکارلو و با روش نمونهگیری در دسترس 200 نفر (60 مرد و 140 زن) انتخاب شدند. پرسشنامههای استرس شغلیHSE، تابآوری و التزام شغلی بر روی نمونه اجرا گردید. دادههای جمعآوریشده توسط نرمافزار SPSS-24 با استفاده از روش ضریب همبستگی پیرسون و رگرسیون ساده به روش همزمان، تجزیهوتحلیل شد. نتایج نشان داد، ضریب همبستگی بین استرس شغلی و التزام شغلی در سطح بالای تابآوری (01/0>p ، 28/0-= r)، کمتر از ضریب همبستگی بین استرس شغلی و التزام شغلی در سطح پایین تابآوری (01/0> p، 38/0- r =) میباشد. بنابراین علیرغم این که استرس شغلی یک عامل مهم در کاهش التزام شغلی است، اما با وجود تابآوری بالا در کارکنان، افزایش استرس شغلی، نمیتواند التزام شغلی را چندان کاهش دهد.
