چکیده

پرستاران به دلیل ویژگی­های کار پرستاری مانند نوبت‌کاری و تغییرات غیرقابل‌پیش‌بینی وضعیت بیمار، استرس شغلی بالایی را تجربه می‌کنند. تغییرات مکرر و گسترده در بیمارستان‌ها می‌تواند صدمه‌ای به پرستاران وارد کند و باعث خستگی ناشی از تغییر شود که تا حد زیادی مورد غفلت واقع ‌شده و کمتر موردپژوهش قرارگرفته است. هدف از این پژوهش بررسی نقش تعدیل­گری تاب­آوری در رابطه بین استرس شغلی و التزام شغلی در پرستاران بیمارستان الزهرا (س) شهر اصفهان بود. روش تحقیق حاضر، تحقیق توصیفی از نوع پیمایشی- همبستگی بود. جامعه آماری شامل 1700 نفر از پرستاران بیمارستان الزهرا (س) شهر اصفهان بود که بر اساس روش مونت‌کارلو و با روش نمونه‌گیری در دسترس 200 نفر (60 مرد و 140 زن) انتخاب شدند. پرسش‌نامه‌های استرس شغلی‌HSE، تاب‌آوری و التزام شغلی بر روی نمونه اجرا گردید. داده‌های جمع‌آوری‌شده توسط نرم‌افزار SPSS-24 با استفاده از روش ضریب همبستگی پیرسون و رگرسیون ساده به روش همزمان، تجزیه‌وتحلیل شد. نتایج نشان داد، ضریب همبستگی بین استرس شغلی و التزام شغلی در سطح بالای تاب­آوری (01/0>p ، 28/0-=  r)، کمتر از ضریب همبستگی بین استرس شغلی و التزام شغلی در سطح پایین تاب‌آوری (01/0> p، 38/0- r =) می­باشد. بنابراین علی‌رغم این که استرس شغلی یک عامل مهم در کاهش التزام شغلی است، اما با وجود تاب­آوری بالا در کارکنان، افزایش استرس شغلی، نمی‌تواند التزام شغلی را چندان کاهش دهد.

Introduction
Nurses experience high job stress due to the characteristics of nursing work such as work shifts and unpredictable changes in the patient's condition. Frequent and extensive changes in hospitals can hurt nurses and cause fatigue due to change, which has been largely neglected and less researched. The purpose of this study was to investigate the moderating role of resilience in the relationship between job stress and job engagement in nurses of Al-Zahra Hospital in Isfahan.
 
Method
The current research method was descriptive survey-correlation research. The statistical population consisted of 1700 nurses of Al-Zahra Hospital in Isfahan city, who were selected based on the Mont Carlo method and 200 people (60 men and 140 women) were selected by available sampling. Questionnaires of HSE occupational stress, resilience and job engagement were implemented.
 
Results
Using SPSS-24 software data were analyzed using Pearson's correlation coefficient method and simple regression simultaneously. The results showed that the correlation coefficient between job stress and job engagement at a high level of resilience
(p < 0.01, r = -0.28) is lower than the correlation coefficient between job stress and job engagement at a low level of resilience. (p > 0.01, r = - 0.38).
 
Discussion
Despite the fact that job stress is an important factor in reducing job engagement, but, increasing job stress cannot reduce job engagement much in employees with high resilience.
