چکیده

پژوهش‌های مرتبط با دو حوزه کار و خانواده، از رویکردهای تعارض‌محور به رویکردهای تعادل‌محور و امروزه به غنی‌سازی این دو حوزه تغییر دیدگاه داده است. در غنی‌سازی کار-‌خانواده و غنی‌سازی خانواده -کار تصور بر این است که کار و خانواده به یکدیگر وابسته‌اند؛ بنابراین تجربه، منابع، مهارت‌ها و فرصت‌های به‌دست‌آمده در محل کار، زندگی خانوادگی فرد را بهبود می‌بخشد و  برعکس خلق و خو و رفتار مثبت و حس موفقیت در زندگی شخصی بر عملکرد افراد در محیط کار اثرگذار است. پژوهش حاضر به بررسی پیشایندها و پیامدهای غنی‌سازی کار-‌خانواده پرداخته است. پیشایندهای مستخرج از پیشینه تحقیق عبارتند از حمایت اجتماعی، ویژگی‌های شخصیتی و ویژگی‌های شغل است که در این تحقیق، از طریق تعهد سازمانی بر غنی‌سازی کار-خانواده و غنی‌سازی خانواده -کار تأثیر می‌گذارند. پیامدهای مدنظر نیز عبارتند از رفتارهای نوآورانه، رضایت از زندگی و خشنودی شغلی که غنی‌سازی کار-خانواده و غنی‌سازی خانواده -کار از طریق سرمایه روان‌شناختی و ویژگی­های عاطفی اجتماعی بر آن‌ها تأثیر می‌گذارند. جامعه آماری پژوهش را 220 نفر از کارکنان پردیس فارابی دانشگاه تهران تشکیل می‌دهند. روش پژوهش توصیفی-همبستگی و ابزار جمع‌آوری اطلاعات، پرسشنامه­های استاندارد هریک از متغیرهای پیشایند و پیامد می‌باشد نمونه آماری 139 نفر به روش تصادفی ساده انتخاب شد. داده‌ها با استفاده از روش مدل‌سازی معادلات ساختاری و نرم‌افزارهای SPSS و SMART PLS  مورد تجزیه ‌و ‌تحلیل قرار گرفت. نتایج پژوهش نشان می‌دهد از میان پیشایندهای مورد بررسی، حمایت اجتماعی و ویژگی‌های شخصیتی با غنی‌سازی کار-خانواده و خانواده-کار و ویژگی‌های شغل تنها با غنی‌سازی خانواده-کار از طریق تعهد سازمانی رابطه مثبت و معنی‌دار دارند. هم‌چنین هر دو بعد غنی‌سازی کار-خانواده با پیامدهای در نظرگرفته‌شده رابطه معنی‌داری ندارند. با توجه به نتایج پژوهش، تطبیق برنامه‌های شغلی کارکنان با مسئولیت‌های خانوادگی آن‌ها، اعطای تسهیلات مختلف مربوط به محیط کار و نیز زندگی شخصی آن‌ها، برگزاری دوره‌های محتلف آموزشی برای تغییر نگرش و باورهای افراد و به‌طور‌کلی ارائه حمایت‌های متنوع سازمانی پیشنهاد می‌گردد.

Introduction
Research related to the two fields of work and family, shifted from conflict-oriented approaches to balance-oriented approaches and today to the enrichment of these two fields. In work-family enrichment and family-work enrichment, work and family are thought to be interdependent; Therefore, experience, resources, skills and opportunities gained in the workplace, improve family life and, conversely, positive mood and behavior and a sense of success in personal life affect the performance of people in the workplace. The present study investigated the antecedents and consequences of work-family enrichment. The antecedents extracted from the research literature are social support, personality traits, and job characteristics, that affect work-family enrichment and family-work enrichment through organizational commitment. Consequences also include innovative behaviors, life satisfaction, and job satisfaction that are affected by work-family enrichment and family-work enrichment through psychological capital and social-emotional characteristics.
 
Method
The statistical population of the study consisted 220 employees of Farabi Campus of Tehran University. The research method is descriptive-correlational and the instruments included standard questionnaires. A statistical sample of 139 people was selected by simple random sampling method. Data were analyzed using structural equation modeling and SPSS and Smart PLS software packages.
 
Results
The results of the research showed that among the antecedents, social support and personality traits have a positive and significant relationship with work-family enrichment and family-work enrichment, and job characteristics only have a positive and significant relationship with work-family enrichment through organizational commitment. Also, both dimensions of work-family enrichment have no significant relationship with the considered consequences.
 
Discussion
Managers' attention to the factors that facilitate the work-family of employees in an organization can be effective in reducing employees’ stress, improving their performance, and improving organizational productivity. Improving the quality of personal life of employees is another result of this study that has a direct impact on employees’ health in the long term and their efficiency in the organization. According to the research results, adapting employees' job plans to their family responsibilities, providing various facilities related to the workplace and their personal life, holding various training courses regarding employees’ attitude change, and generally providing various organizational support are suggested.
