چکیده

تغییر و تحول، از ویژگی­های مهم سازمان­های کارا و اثربخش است. فرهنگ سازمانی نقش اساسی در این تحول دارد. هدف پژوهش حاضر ارائه مدل تحول فرهنگ سازمانی تعالی‌محور در صنعت فولاد بود. به منظور ‏دستیابی به این هدف، از روش‌شناسی کیفی مبتنی بر روش نظریه برخاسته از داده­ها ‏شامل سه مرحله کدگذاری باز، ‏محوری و گزینشی و با بهره‌گیری از رویکرد سیستماتیک استراوس ‏و کوربین استفاده شد. به‌منظور جمع‌آوری داده‌ها از مصاحبه­های ساختارنایافته و برای رسیدن به مشارکت‌کنندگان از نمونه‌گیری هدفمند بهره برده شد و البته در خلال جمع‌آوری داده، جهت تکمیل نظریه از نمونه‌گیری نظری استفاده گردید، یعنی از افراد به فراخور ابهامات و خلأهای نظری بهره برده شد. جامعه آماری این پژوهش شامل کلیه مدیران خبره در حوزه تعالی و کارشناسان ویژه صنعت فولاد اصفهان بود که با تعداد 17 نفر به اشباع نظری رسید. برای رسیدن به مفاهیم، مقوله­ها و طبقات، داده­های حاصل از مصاحبه­ها بر اساس کدگذاری باز، محوری و انتخابی مطابق شیوه پارادایمی اشتروس و کوربین مورد تجزیه و تحلیل قرار گرفت و با کمک نرم‌افزار‌ MAXqda 18 سازماندهی گردید. شرایط علی شامل عوامل فناورانه‌، عوامل فردی و عوامل سازمانی، شرایط زمینه­ای شامل فرهنگ و محیط، ساختار و فرایند و بلوغ سازمانی، شرایط مداخله‌گر شامل عوامل مرتبط با جامعه، عدالت سازمانی و پایش و ارزیابی‌، راهبرد‌ها شامل مدیریت مشارکتی، مدیریت انگیزش‌، توسعه زیرساخت‌ها و توانمندسازی و پیامد‌های حاصل شامل رشد فردی، توسعه سازمانی و توسعه اجتماعی به‌دست آمد. جهت اعتبارسنجی مدل به‌دست‌آمده با کمک خبرگان و به روش دلفی ضریب کندال محاسبه گردید. با توجه به یافته‌های مطالعه حاضر، پیشنهاد می‌شود نقش مؤثر فرهنگ سازمانی از سوی مدیریت سازمان‌ها موردبازنگری جدی و عمیق قرار گیرد؛ چراکه سازمان‌ها با درک اهمیت دانش در پی راه‌های خلق آن هستند.

چکیده [English]

Introduction
Change is one of the important characteristics of efficient and effective organizations. Organizational culture plays an essential role in this transformation. The purpose of this study was to provide a model for the development of excellence-based organizational culture in Mobarakeh Steel Industry.
 
Method
In order to achieve research goal, a qualitative methodology based on the data theory method was used, including three stages of open, axial and selective coding, using the systematic approach of Strauss and Corbin. In order to collect data, unstructured interviews were used and targeted sampling method was used to reach the participants, and theoretical sampling method was used during data collection to complete the theory. That is, using people to take advantage of theoretical ambiguities and gaps. The statistical population of this research includes all managers who are experts in the field of excellence and special experts in Isfahan steel industry, which reached theoretical saturation with the number of 17 employees. To achieve the concepts, categories and categories, the data obtained from the interviews were analyzed based on open, axial and selective coding and organized with using the MAXqda software.
 
Results
Causal conditions include developmental factors, individual factors, organizational factors, background conditions including culture and environment, organizational structure and process and maturity, intervening conditions including community-related factors, organizational justice and monitoring and evaluation, strategies including participatory management, motivation management, infrastructure development and empowerment and the resulting outcomes including personal growth, organizational development and social development were obtained. In order to validate the obtained model, the Kendall correlation coefficient was calculated with the help of experts and by Delphi method.
 
Discussion
According to the findings of the present study, it is suggested that the effective role of organizational culture be seriously and deeply reviewed by the managers of organizations; Because organizations understand the importance of knowledge and are looking for ways to create it.
